摘要

摘 要

随着我国金融业日益开放,中国银行业面对来自国外大银行、大财团抢占国

内市场份额的巨大压力。国有商业银行纷纷进行金融创新。商业银行的金融服务

也由卖方市场转为买方市场,客户经理制度基于这样的背景应运而生。客户经理

的实施改变了以往商业银行的内部组织结构多头对外的管理模式,建立了以客户

经理为中心,全行协同统一对外的管理模式。客户经理是收集、反馈市场信息的

“信息员”,也是为客户提供金融产品和服务的“办事员”,是金融产品的“营销

员”。理财经理是客户经理的重要组成部分,理财经理的建立和实施要求要有以

之相匹配的绩效考核,否则就不能取得制度创新应有的效果。因此建立科学、合

理、有效的绩效考评体系已迫在眉睫。

本文以 A 银行 H 分行为实例,基于 A 银行 H 分行目前的绩效考核现状及存

在的问题,通过对绩效考核理论的研究,以及借鉴国内外对理财经理绩效考核的

成功经验,提出基于平衡计分卡思想的 KPI 体系优化方案,通过建立分层次的

KPI 体系,对理财经理的岗位 KPI 进行重新设计。最后,笔者也对绩效考核方案

的实施的相关因素及效果进行了分析。

本文通过对 A银行 H分行理财经理的绩效考评体系的改进,对如何选择、设

计绩效考评体系,提高银行的核心竞争力和绩效管理水平,促进银行提升自身的

竞争力有积极的借鉴意义。

Abstract

Abstract With China gradually open its financial industry, China banking sector is facing

the great pressure that the foreign big Banks, big corporations preemptive taking over

domestic market share. The state-owned commercial Banks have to seek for financial

innovations. Commercial bank's financial service is going into the stage of buyer

market. Thus, customer manager system comes into being under such background.

The implementation of the customer manager system has altered the commercial

Banks internal organization structure bull foreign management mode, set up with the

customer manager for the center, both the management mode of foreign cooperative

unity. Customer manager is collecting market information and feedback, providing

financial products and services, marketing the financial products. Money manager

customer manager is an important part of the financial manager, the establishment and

implementation of the required to have to match the performance evaluation, and you

can't get system innovation should have the effect. So establish the scientific,

reasonable and effective performance evaluation system is imminent.

This paper to A bank as an example, based on the H branch bank Xiamen branch

of A current performance assessment status and existing problems, and through the

research of the theory of performance assessment, and from the domestic and foreign

financial manager of performance assessment, based on the successful experience of

the balanced scorecard thought quality KPI system optimization scheme, and by

establishing A multilayered KPI system, money manager to the post KPI redesigned.

Finally, the author also analyzed performance evaluation plan implementation of

related factors and the effect.

Through the improvement of performance evaluation system to H branch of A

bank money manager, this article has a positive reference on the how to choose and

design performance evaluation system, enhance their competitiveness and improve

the core competitiveness of the bank and performance management level.
