Da vo kt qu , nghin cu xut c nhng gii php thch hp trong vic tng cng ng lc lm vic cho nhn vin ca cng ty c nhng tc ng ph hp.

PHN I: T VN 1. Tnh cp thit ca ti nghin cu.

Ngy nay, song song vi s pht trin ca nn kinh t Vit Nam, nhu cu v ngun nhn lc ngy cng gia tng v ngun lc ny tr thnh yu t cnh tranh v cng quan trng i vi cc doanh nghip. Doanh nghip khng ch ch trng hn n vn tuyn dng, o to m mt vn rt c quan tm hin nay trong cng tc qun tr nhn s l lm th no to c ng lc lm vic cho nhn vin ca mnh.

To ng lc lm vic l phn quan trng trong vic qun l hiu sut lm vic ca nhn vin. Thc t cho thy rng, vic ny ng vai tr chnh yu trong qun l hiu sut lm vic v l iu m cc nh qun l phi lun quan tm. Vy lm th no c th to ng lc lm vic cho nhn vin? C phi ch cn to mt mi trng lm vic tt, mt mc lng hon ho, mt mc thng hp dn l hay cn cn nhiu yu t khc?

Xut pht t nhng vn trn, em quyt nh chn ti: Phn tch cc yu t anh hng ti ng lc lm vic cua nhn vin ti Cng ty c phn thng mai xy dng va dich vu Green House lm chuyn thc tp cui kha.

2. Mc tiu nghin cu v cu hi nghin cu

2.1. Mc tiu nghin cu

Mc tiu chung: Trn c s l lun v ngun nhn lc, cc yu t to ng lc lm vic cho ngi lao ng, ti i su vo nghin cu nhm xc nh cc yu t nh hng n ng lc lm vic ca nhn vin. T xut mt s gii php nhm nng cao ng lc hay gp phn nng cao hiu qu lm vic.

Mc tiu c th: ti nghin cu v ng lc lm vic ca nhn vin ti Green House tp trung vo mt s mc tiu c th sau:

- H thng ha nhng vn l lun v thc tin lin quan n ng lc, to ng lc cho nhn vin v cc yu t nh hng n ng lc lm vic.

- Tm hiu v nh gi tm quan trng ca cc yu t to ng lc lm vic.

- nh gi mc p ng cc yu t to ng lc lm vic ca nhn vin m Green House ang thc hin.

3. i tng v phm vi nghin cu

- i tng nghin cu: Nghin cu cc yu t to ng lc lm vic cho nhn vin Green House.

+ Phm vi khng gian: CTCP Green House - 79 B Triu v Nh my sn xut ca cng ty quc l 49, TP.Hu.+ Phm vi thi gian: S liu th cp l cc s liu th ca CTCP Green House trong giai on 2011-2013, s liu s cp c thu thp qua iu tra bng hi trong thi gian thc tp ti cng ty.4. Phng php nghin cuPhng php duy vt bin chng, y l phng php nghin cu tng qut khi qut i tng nghin cu, nhn thc bn cht hin tng t nhin, kinh t x hi v xem xt phn tch vn mt cch khoa hc, khch quan.Phng php thng k: l mt h thng cc phng php bao gm thu thp, tng hp, trnh by s liu, tnh ton cc c trng ca i tng nghin cu nhm phc v nhm phc v cho qu trnh phn tch, d on v ra cc quyt nh.

Phng php phn tch: S dng s tng i, s tuyt i, s bnh qun v so snh phn tch tc tng gim ca li nhun, tnh hnh bin ng nhn s.Phng php thu thp d liu: Ngun ti liu s cp: Thu thp thng tin qua iu tra bng bng hi. Ngun ti liu th cp: thng tin ti liu t phng Hnh chnh-nhn s v phng K ton ca Green House, ti liu tham kho trn Internet, cc ti trn th vin, bo co lin quan trc tip ti ni dung nghin cu.Phng php phn tch s liu: S dng phng php nghin cu nh lng nhm thu thp, phn tch s liu thm d, kim nh m hnh nghin cu.

- Cch chn mu: chn mu ton b.

- Cch iu tra: phng vn c nhn trc tip bng phiu iu tra i vi ton b nhn vin Green House.

Mc tiu ca c nhn: Mc tiu ca c nhn chnh l ng lc thi thc con ngi lm vic. Khi h xc nh c mc tiu r rng ca mnh th h s c gng lm ht sc mnh v cng vic t c ci ch cn n. Tuy nhin gia nhu cu v tha mn nhu cu lun tn ti mt khong cch v chnh khong cch ny l ng lc thi thc con ngi lm vic. Do vy mt t chc mun tn ti v pht trin cn phi hiu r c cc nhu cu ca nhn vin t to iu kin tha mn tng mc nhu cu . Bn cnh cng phi to ra cc nhu cu cho ngi lao ng h lm vic tch cc, hng say, hiu qu v sng to trong cng vic.

Nng lc, kh nng ca ngi lao ng: Kh nng hay cn gi l nng khiu l nhng thuc tnh c nhn gip con ngi c th tip nhn mt cng vic, mt loi kin thc no d dng v khi h c hot ng lnh vc th kh nng ca h s c pht huy ti a, kt qu thu c s cao hn ngi khc. Nng lc va l yu t di truyn va l kt qu ca s rn luyn. Nng lc l c s to ra kh nng cho con ngi. nh gi ng nng lc ca nhn vin l c s nh qun l s dng tt nht nhn vin trong doanh nghip.

V vy trong qu trnh lm vic cc nh qun l lun thit k cng vic, b tr ngi lao ng vo cng vic ph hp vi nng lc, kh nng ca h c iu kin duy tr v pht trin nng lc chuyn mn ca mnh.

1.1.4.2. Cc yu t thuc v cng vic

Mc chuyn mn ha ca cng vic: Chuyn mn ha l lm cho mi ngi lao ng ch m nhn mt phn trong qu trnh sn xut lm s thnh tho ca ngi lao ng trong sn xut tng ln ng thi nng sut lao ng cng tng ln. Tuy nhin, khi thit k cng vic khng nn c s chuyn mn ha cng vic qu su ngi lao ng c th gim s nhm chn thng qua lun chuyn cng vic.

Mc phc tp ca cng vic: Mt cng vic qu n gin s rt d gy nn cm gic nhm chn cho ngi lao ng v trong qu trnh thc hin cng vic h khng phi suy ngh nhiu, khng phi ch cao...dn dn tr nn th ng, khng kch thch ngi lao ng sng to. Phong cch lnh o: Phong cch lnh o l cch thc m ngi qun l dng tc ng n hot ng ca mt tp th lao ng hay mt c nhn no nhm t c mc ch ca mnh trong hon cnh nht nh.Trong qu trnh lao ng, ngi lao ng lm vic di s lnh o ca nh qun l v phong cch lnh o c gp phn to ng lc cho ngi lao ng lm vic hay khng? Nu ngi lnh o c cch thc qun l ngi lao ng ca mnh mt cch ph hp, khoa hc, c s tin tng, quan tm v tn trng n kin ring ca ngi lao ng th s to ra ng lc lm vic n ngi lao ng.

Vn ha t chc: Vn ha t chc l h thng nhng gi tr, nhng nim tin, nhng quy phm c chia s bi cc thnh vin trong t chc v hng dn hnh vi ca nhng ngi lao ng trong t chc.

Hnh 1: M hnh nghin cu

Phng php phn tch s liu: ti nghin cu p dng phng php bng hi trc tip n nhn vin. Sau khi m ha v lm sch, cc kt qu c x l v phn tch bng phn mm SPSS 16.0. Sau khi xc nh c kt qu, tin hnh kim tra xem th tin cy ca thang o, kim tra tin cy ca thang o bng kim nh Cronbachs Anpha i vi tng bin quan st trong tng yu t. H s Cronbachs Alpha c s dng trc nhm loi cc bin khng ph hp. Cronbachs Alpha t 0.8 n 1 l thang o lng tt, t 0.7 n 0.8 l thang o lng s dng c. Qua s liu t bng trn cho ta thy tnh hnh lao ng ca Cng ty c phn Thng mi xy dng v dch v Green House trong 3 nm gn y c xu hng gim dn. C th nh sau: nm 2012 so vi nm 2011 gim 10 lao ng tng ng gim khong 20%, v nm 2013 so vi nm 2012 gim 2 lao ng, tc l gim khong 5,56%. Nh vy trong 3 nm gn y lao ng ca cng ty gim hn 20% tng ng vi gim 12 lao ng.

Nu nh nhn t kha cnh c cu lao ng theo gii tnh th ta thy rng s lao ng nam ang c xu hng gim dn, trong 3 nm qua s lao ng nam gim 13 lao ng tng ng vi gim khong 28%. S lao ng n tng t t 3 lao ng nm 2011 ln 4 lao ng nm 2012 v ri khng i trong nm 2013. Do , khong cch gia s lao ng nam v s lao ng n d khng ng k nhng ang ngy cng thu hp trong ba nm qua.

Nhn t kha cnh trnh chuyn mn, da vo bng s liu trn ta thy t l lao ng c trnh i hc nm 2012 so vi nm 2011 gim 2 ngi tng ng vi gim khong 10% v tng 1 ngi vo nm 2013 tng ng tng 5,56%. i vi lao ng c trnh cao ng, trung cp cng c xu hng gim dn, c th trong ba nm gim 4 lao ng tng ng vi gim khong 40%. Vi trnh ph thng trung hc th nm 2012 gim 5 lao ng so vi nm 2011 tng ng vi gim 25% v tip tc gim 2 lao ng trong nm 2013 tng ng vi gim 13,33%.

Qua nhng phn tch trn cho thy c cng ty cha gii quyt c vn pht trin ngun nhn lc v nng cao trnh ca i ng nhn vin cng ty. Cng qua trn ta thy rng s lao ng ca cng ty c xu hng gim dn, iu ny c th chng t rng v quy m hot ng th cng ty vn cha thc s pht trin.

Cng ty khng nhng khng c li nhun m cn l vn. Tuy nhin, n nm 2013 doanh thu thun ca cng ty tng mnh. Doanh thu thun nm 2013 so vi nm 2012 tng n hn 3,8 t ng tng ng vi 227,9%, do li nhun thuncung co mc tng trng rt cao trong nm 2013, tng gn 294 triu ng tng ng vi 572%. Theo , li nhun sau thu ca cng ty tng hn 248 triu ng tng ng vi 482,75%. Nh trnh by trn, s lao ng ca CTCP Green House trong nm 2013 gm c 38 lao ng; trong s lao ng nam l 34 ngi, s lao ng n l 4 ngi.
